Encouraging mental health care through candor, courage, and conversation

Growing up, mental health was something that Eric Gonzales never knew about. The Atwell Survey Technician and father of two comes from a family that did not talk about mental health, which meant that many mental health conditions in his family were left undiagnosed or untreated.

“I don’t know anything about my family’s history of mental health, because we just never talked about those things,” Gonzales recalls. “I was actually diagnosed with ADHD as a child, but we never pursued any kind of treatment. I struggled with that and other conditions like depression and PTSD for years, never knowing that I could get help with it.”

More than 50 million adults in America experience a mental illness, which is defined as having a diagnosable mental, behavioral, or emotional disorder outside of a developmental or substance-use disorder. Mental illness can vary in intensity, from mild, moderate, or serious, and affects all aspects of one’s life, from relationships to physical health to employment. Living with a mental illness can be extremely challenging, but Gonzales hopes his story can help encourage others to take care of themselves, have empathy for others struggling with mental health, and show that you can still live a life you are proud of, even with a mental illness.

Removing the stigma of mental illness

Gonzales’ mental health journey began with him in the dark about what mental health actually is, then progressed with him going through the challenges of uncovering and getting treatment for his own conditions. Today, he is now in a place where he understands the importance of caring for his mental health and is vocal about having daily conversations about mental health with his family—a total change from how he was raised.

“Everyone in my family goes to therapy,” says Gonzales. “It’s a part of our regular schedules. It’s a complete 180 from how I grew up. We talk about depression. We talk about PTSD. We ask each other if we’re keeping up with our medications, and what other actions we can do to take care of ourselves throughout the week. We even talk to family and friends about it if they ask.”

Gonzales stresses the importance of treating mental health like a normal topic. “It’s not scary and not something to be ashamed of,” he says. “It’s part of keeping yourself healthy, the same way we go to a doctor or dentist for periodic check-ups. We need to take care of our mental health just like we take care of our physical health.”

A supportive network at home and at work makes mental health care more manageable

Setting time aside for therapy sessions and doing family mental health check-ins can get complicated. Gonzales and his partner Amanda work full-time; his daughters are active high schoolers with extracurriculars; and Amanda’s two children are in college with full schedules. In addition to getting everyone else to their therapy sessions, Gonzales also has to find time for his own. However, Gonzales has been able to keep up with his therapy thanks to the flexibility of his team and leaders at Atwell.

“Thankfully, Atwell has been very supportive about me taking time for therapy,” Gonzales says. “My supervisors see it as me taking the time to take care of myself and better myself, and I’m glad they support that. I would encourage others that are struggling with mental health or need a mental health day to be honest about it with your supervisor. You may be surprised with the feedback and support you get.”

Atwell’s culture of supporting mental health is not practiced everywhere, though. “I’ve worked at other companies that frowned upon taking a mental health day or time off for therapy,” states Gonzales. “It was uncomfortable to ask for that time or explain where I was going, especially when they seemed visibly unhappy about it. But here at Atwell, I feel like my leaders have more faith in me. They trust me to do what I need to do to take care of myself, and that I’ll still come back to do the work I need to do after a session.”

The ability to work remotely has also been a huge relief on his mental load. “It’s nice to have the option to work from home,” says Gonzales. “It makes it easier to take care of myself.”

Besides supportive teams and flexible work options, Atwell also offers mental health assistance and wellness resources through its health insurance plans, its member assistance program with the psychology firm MINES & Associates, and its AtWELLness program that offers discounts and reimbursements for costs associated with physical and mental health items or services. In addition, there are employee resource groups (ERGs) for establishing community and support.

The importance of community in mental health care

Although he’s a Texas native, having parents in the military meant that Gonzales moved a lot as a kid. He’s lived in multiple states across the U.S., as well as overseas in Europe.

“I got to travel to a lot of countries because we were a military family, but I did get kind of jealous of my cousins back in Texas,” he admits. “They grew up in the same place from birth to high school, so they have a tight community of childhood friends. For me, I had to start over so many times because we moved so much.”

As a teenager, he remembered feeling overwhelmed often. “I felt like I needed help figuring things out, but I didn’t know where to go,” he recalls. “I didn’t have the tools, and I didn’t know who to talk to.”

It wasn’t until he met his partner nine years ago that he recognized therapy was even an option. “Amanda is the one who suggested I talk to someone about what I’m struggling with,” explains Gonzales. “Thanks to her encouragement, I started therapy, which opened me up to a whole new community of support and connection. My knowledge of resources, people I can talk to, and methods I can practice has expanded and helped me quite a bit.”

Access to this expanded network was crucial when not long ago, Gonzales and his family went through a harrowing experience when a family member tried to take their own life. The support of his extended family, friends, and community were necessary to get through that difficult time.

“It’s nice to know that you’re not alone in this world; for a long time, I thought I was,” states Gonzales. “Even now, I still have days where I break down and cry. But there are people out there who can help. It could be a friend or family member. For me, even strangers have lent a listening ear and given me encouraging words to keep me going.”

Community support, including therapists and support groups, is an important complement to mental health care, equipping you with the tools you need to understand what’s happening to you and how to manage it effectively.

“Medicine only gets you so far,” Gonzales says. “You’ve got to know that yes, there are people who can help you through these things, and yes, you can learn how to better deal with it so it doesn’t overwhelm you.”

Taking care of mental health looks different for each of us

Music has played a vital role in Gonzales’ mental health journey. He plays his guitar or listens to music when he’s stressed, and it helps calm him down.

“I love everything from heavy metal to Motown,” he says. “I just pick the genre that I need in that moment, and the music frees my mind.”

He also enjoys riding his motorcycle and going for walks. Not only do these activities help reduce his stress, but they are also activities he can do with family, which helps with maintaining their own mental health and strengthening their relationships with each other.

Encouragement for those who are struggling with their mental health

Gonzales hopes more people become more open to talking about and hearing about mental health. He wants people to know that it’s not something to be frowned upon, laughed at, or feared.

For those struggling with a mental illness, he encourages taking one day at a time.

“Change won’t happen overnight, but your decision to choose yourself and your mental health is changing you for the better,” he says. “You will see it with time, so keep going. You will get through it. It’s going to be okay.”

The past decade has been an era of growth, understanding, acceptance, and connection for Gonzales, who is proud to call himself a survivor.

“I’ve been through a lot of difficult times in my life, and I’m still learning more ways to take care of my mental health,” Gonzales says. “But I value all of my life experiences. I wouldn’t trade any of it for the world. Through it all, I’ve become a good father, a good partner, and a better person, and I’m very proud of that.”

Employee Spotlight: Jason Minock, Senior Developer, Renewables

Jason Minock is a Senior Developer working with Atwell’s Renewables teams. Though he’s only held this title for three years, Atwell has been an influential presence throughout his 25-year career. In this Q&A, he shares his career journey, when to walk away from a role, forming meaningful relationships in unlikely places, and the importance of standing firm in your ethics and values.  

Can you describe what you do as a Senior Developer?

I oversee program management for one of Atwell’s largest energy clients. I make sure the client has a designated point of contact to ensure that their questions, concerns, and requests are attended to in a timely manner. I also manage any cross integration that may happen if wind and solar projects overlap geographically. Overall, I’m making sure that our team is hitting our deadlines and that the client’s needs are met.

How long have you been with Atwell?

In this role, just over three years—but actually, my first experience with Atwell was as an intern in grad school. At the time there was an office in Brighton, Michigan that was led by Brian Wenzel [current CEO of Atwell] and included other leaders such as Bill Anderson [current Vice President].

After grad school I worked for a national home builder company for about 16 years, and I once again crossed paths with Atwell as a client. We hired Atwell to do our civil engineering work, and I made even more connections and built more relationships through that experience. The fact that people knew me, my work, and my capabilities played a part in me having the role I have now.

Can you give us more details on your career path?

I went to a small liberal arts college where I got my undergraduate degree in political science. After college, I moved to Alaska and worked for the state government for a few years doing public guardianship work. I then went to graduate school at the University of Michigan and got my Masters of Urban Planning. After my land planning internship with Atwell, I was a Project Manager for a small realty group here in Michigan before going to the national home builder company, where I started as a PM and eventually became the Vice President of the Michigan division. Then I spent about two years as the Vice President of Operation and Development at a local, Michigan-based home builder before joining Atwell in 2021.

What a journey! You have a lot of land planning experience. What attracted you to renewable energy and environmental work?

It was definitely a career shift, but it’s really interesting work. Bill Anderson, who I’ve kept in touch with since I was an intern, let me know about this opportunity and felt I’d be a great fit. I didn’t know much about those markets when I first started—I knew about as much as the average American knows, but it wasn’t my specialty. But Bill was confident that I would catch on, and well, he was right. A lot of my experiences in residential construction and homebuilding transfers to what I’m doing now: helping get projects approved and developed, managing teams, and understanding the client-firm relationship.

What are your thoughts on the renewables market and where it’s headed in the future?

I believe there’s an upward trajectory in the renewables industry. That’s another factor that attracted me to this role. Over the next 10 years, no matter who is in office or what is happening politically, renewable energy is going to be fixture in our lives. So I think we are in a great position as a company to make moves in this market and really grow our renewable energy program.

Have there been any challenging moments in your career? How did you overcome them?

Yes. One of my first jobs out of grad school was working for someone who turned out to be really unethical. It was an eye-opening experience for me that forced me to think about my own ethics and values. And I value doing the right thing, working hard, and being honest.

The most ironic part about this is that I could have been working at Atwell that whole time—I was offered a job at Atwell after my internship, and I turned it down for this other company that ended up being totally unethical! Talk about a big “whoops!” It all worked out in the end though.

What are some other values that have carried you through your career?

Something I always tell my kids is, “You don’t have to be the smartest person in the room, but working hard can make all the difference in the world.” There are other ways to differentiate yourself besides being the smartest person in the room. Your level of commitment, the way you treat others, being a good person—these things get noticed, too, and can be just as effective in advancing your career.

What impact has mentorship had on your career?

I’ve learned that mentors come in all forms; you might be surprised who ends up being a mentor to you. At a previous job, a guy who used to work for me actually became my mentor. He was older than me, and he had a really interesting approach to work and how to handle yourself in the workplace. He gave me tons of great advice, and I still text him all the time. I had a coach in college who mentored me more on life than work. His mantra was, “It’s a great day to be alive.” He was just a really good person and helped me see life in a different way. But my father was definitely my first mentor; he showed me the value of hard work.

Here at Atwell, Tim Jones [Development Manager on the Renewables team] graciously taught me all kinds of things about renewables and helped me adjust to the consulting side of the business. Tracey Dubuque [Vice President] has also been really helpful—I can throw any question at her and she always helps me out.

As far as mentoring others, I didn’t think I was that good at it because I never considered myself a good teacher or trainer. But I’m finding that people don’t always need technical training from a mentor; sometimes it’s just career advice or life advice, and taking the time to discuss those things with them.

What have you enjoyed the most during your time at Atwell?

The culture. I’ve worked for a Fortune 500 company, and while the work was fun, there was a lot of negativity, micromanagement, and fear about making mistakes. I feel like Atwell is a “work hard, play hard” kind of place. When it comes to my team, we all trust each other to do our best and do great work. We get along really well and work well together, which isn’t always easy with a remote team.

What are your future career goals?

I’d love to work on more large programs like I’m doing now, and with a variety of clients. I get to do a little bit of everything with our current client—a bit of environmental work, land work, survey work, and more. I think we’re setting ourselves up for opportunities to duplicate this kind of work with other clients in the future, even if it’s on a smaller scale. I’m looking forward to the unlimited growth of the renewables industry and being able to help a variety of clients in various locations with their own unique needs.

Developing leaders with diverse perspectives: Getting to know Courtney Schmidt

We sat down with Courtney Schmidt as part of Women’s History Month to hear more about her journey at Atwell and within the industry. While the industry continues to make great strides toward a more balanced workforce, it remains male-dominated for many specialties. Courtney joined Atwell as a Senior Director to lead Program and Development Services for renewable energy clients, and the function has continued to grow and evolve under her leadership.

Tell us more about your role here at Atwell.

Courtney: I joined Atwell in early 2022 and am committed to the ongoing coordinated growth of our clients. I collaborate with subject matter experts to meet client needs, assembling the appropriate team based on project requirements. Together, we align on deadlines and responsibilities, striving to deliver a seamless experience for our clients.

How has the Program and Development Services function evolved?

Courtney: Our approach has evolved as clients increasingly acknowledge the value of leveraging multiple service groups within Atwell. This recognition extends to supporting clients and projects interconnected with various teams within our Power & Energy team. We prioritize and manage these interconnected initiatives on behalf of the client. This strategic alignment with our clients’ needs has fueled growth in 2023 and into 2024, both with existing and new clients.

Can you share more on your career journey and how you developed your passion for leading teams?

Courtney: As I neared the completion of law school, it became clear that the traditional path of practicing law within a firm did not quite resonate with my career aspirations. Consequently, I searched for alternative avenues to apply my education. This led me to the telecom infrastructure development industry.

In this capacity, I utilized my skills to offer consulting services, initially focusing on navigating the complexities of challenging permitting markets. Over time, I expanded my client base into new territories, necessitating the recruitment and formation of dedicated teams.

These opportunities ignited my passion for growth – not only in terms of business expansion but also in the diversification of our service offerings and client relationships.

By nature, I’m a builder. I like building out things and looking at how to find a solution. Organization and business development has also become an important part of my career and experience, and I appreciate the challenge that comes with determining how a team can maximize the opportunities in front of them.

How have you navigated a mostly male industry and excelled in that environment?

Courtney: I think the best path to opportunity, no matter who you are, is bringing great ideas to the table. Bringing opportunities to those around you is how you can advance as a leader. Whoever is bringing a thoughtful idea to the discussion is the voice you should hear. It’s not who talks the most, but who can identify something that will work.

I also think that by being different, whether that is your gender or other background experiences, you may also have an incredibly unique perspective to add to the team. That’s why you’re starting to see more women succeeding in this industry and many others.

What advice would you give someone looking at the industry, particularly young women?

Courtney: There are certainly many opportunities and ways to apply your skills. I’d suggest not being too narrow in your approach to what you want to do early and taking on a variety of projects and roles. That can help you gain really valuable experience and hone in on what you want to do with your career as you grow.

How do you inspire inclusion as a leader?

Courtney: To foster inclusion as a leader, it’s crucial to consider the entire team, not just managers or subject matter experts. This means actively involving individuals across all roles and levels within the organization. Empowering team members to contribute ideas and make decisions is key. I believe in assembling a diverse and talented team and ensuring they are equipped to lead meetings with clients and drive initiatives independently. In my view, the success of our team should never solely rely on one individual’s presence. Inclusion is fundamental for both individual career development, team development, and the overall growth of our company.

Celebrating National Surveyors Week: An Interview with Senior Director Justin Cecil

In honor of National Surveyors Week, we connected with Senior Director and surveyor Justin Cecil to ask about his career and where he thinks the future of surveying is headed.

How did you become interested in surveying, and what motivated you to pursue it as a career?

My journey into the surveying career was a bit of a winding road. In college, I majored in construction engineering, and surveying was a part of that program. The surveying classes were some of my favorite, we got to map parts of campus, but the coursework was primarily focused on route surveying and topographic surveying.

After college I went to work for Pulte Homes working on the construction side of things. Atwell was a consultant to Pulte, so I got to work with a lot of the engineers and surveyors. That’s where I go to know and work with Matt Bissett (current President at Atwell). I started thinking about wanting a career change, so I met up with Matt and he helped me get into the survey group with Atwell.

After some time working in the field and learning about all the things surveyors do, I decided to go back to school to take some additional survey classes at a local community college so I could learn more about the boundary and law portions of surveying. I really love the variety of work and the history of how it helped develop the country. I’ve been with Atwell for 19 years now and I couldn’t think of anything else I would want to do. It’s a valuable and rewarding position to be in.

Are there any particular areas or types of surveying that you find especially challenging, and how do you overcome those challenges?

Right now, I feel like the biggest challenge is hiring surveyors and growing your team. I don’t think many people know enough about surveying and what a great and important profession it is. Very few places offer a degree specifically in surveying, and there aren’t many opportunities for people to get trained and really learn the profession. I feel it’s on surveyors now to promote and get the word out to help teach the next generation what a survey career really entails.

How do you collaborate with other professionals, such as engineers or architects, to ensure seamless integration of surveying data into larger projects?

We’re involved from the beginning to the end of the project. It’s important for us to set up an initial meeting with the developers, engineers and architects to help build the scope of the project and to understand what it is they are intending to do with the survey. Before engineering anything, we have to map it out and determine property limits and if there are any easements that could potentially cause issues with where they want to build. Once we do the initial survey, they can then begin their project. Once the design is completed, the surveyors work on the platting and any easements required, perform stake-out of the proposed improvements, and at the end of each project, we to go back and do a final survey to make sure everything was constructed per plan and to provide an as-built for project financing.

How has technology, such as GIS (Geographic Information System) or drones, influenced the way you approach surveying projects?

Technology really influences the way we approach projects. GIS is an incredible resource for surveyors. It makes research a lot easier as it shows you parcel information, areal imagery and sometimes contours of the land, need versus having to do a site visit or go the local courthouse to pull a deed or tax map. It’s still important to visit the site to get a feel for what you’re working with, but GIS really helps frame out the property lines and show what type of terrain we’re working with. It’s also helpful in supplying legal descriptions of the property so we know how to handle any of those issues accordingly.

Drones, terrestrial scanning and UAVs also benefit our projects and make our field work more accurate and efficient. We can utilize them to map out certain parts of the project that are more difficult to map conventionally. We’re working on creating a virtual Crew Chief position who can go out with a drone and collect data and be able to analyze it later on.

In what ways do you see the field of surveying evolving in the future, and how do you plan to adapt to these changes?

Scanning and drone technology are definitely the future of mapping. It’s up to us to be able to embrace those tools and use them to make our projects more efficient and to create a more accurate product. It’s still going to be important for us to be able to interpret the data that these technologies provide, so it’s not like these technologies are going to completely replace conventional surveying; there’s still going to be a need for surveyors to accurately measure and interpret the data.

An interesting thing about surveying is that you have to have the ability to read cursive writing, because many of the old records that were taken in the 1700s and 1800s are written in cursive. We’re still relying on those records for some projects, so even though technology has greatly advanced since then, surveyors are still needed to interpret what has been recorded.

What advice would you give to someone considering a career in surveying or just starting out in the field?

I think the best thing you can do is go out in the field and get experience. Work with a survey crew and learn as much as possible to really gain a solid foundation. The most successful surveyors are the ones who have spent time doing it and put in the work. It gives you a chance to see all aspects and learn about the variety of projects you get to work with. Be curious, ask questions, and absorb as much as you can.

Build-to-rent thrives when collaboration is strong

 

Initially seen as a multifamily housing alternative following the Great Recession when many homes were foreclosed, the build-to-rent (BTR) market isn’t necessarily a new concept. Due to limited housing stock, building costs, supply chain issues, and varying interest rates in recent years, builders and developers have added the BTR housing model to their portfolios as these communities grow in necessity and appeal. The design of homes varies and can include groups of single family detached homes, townhome-style living, duplexes, and row homes.

Trends in build-to-rent

Construction of new build-to-rent homes hit a record in 2022, according to RentCafe. While construction has slowed from peak levels, it’s not due to a lack of demand from consumers. Forbes recently noted that the slowdown can be traced to increasing interest rates and the tightening monetary policy which impacts banks’ lending practices. However, developers can stay ahead of the market by considering and planning for a thriving community project that meets the lifestyle goals of key demographics today.

Consumers of all ages have demonstrated interest in BTR options, with millennials and empty nesters representing the two most significant demographics that have helped drive the BTR market.

  • Many young adults no longer seek being tied down to a location for a decade or more. They are challenged with coming up with the down payment needed for traditional single-family home ownership, particularly with the rise in interest rates seen over the past few years, and they don’t want maintenance and repair costs associated with traditional ownership. Rather than look strictly at traditional apartment living, many appreciate the advantages of BTR communities that offer a wide range of amenities and feel more like single family living.
  • On the other end of the spectrum, more established adults that no longer have a need for as much square footage as their children move out are also attracted to the benefits of BTR. The maintenance-free nature of BTR options allow these long-time homeowners to enjoy the perks and shared amenities of well-designed BTR communities, without the obligation of regularly tackling the home improvement chores that they may have done in the past. Luxury communities that feature high-end entertainment spaces, green spaces, and health services are especially appealing to this desirable rental group.

Collaboration is essential with internal and external BTR stakeholders

Collaborating with planners and engineers who have in-depth knowledge of this unique residential market puts builders and developers in a position to effectively meet the wants of the renter, the neighboring residents, and the community owner, all before the shovels hit the ground. Atwell supported this project with a wide range of services, such as boundary surveying and topographic surveying of the site, the civil engineering design, permitting, and construction staking.

“The coordination and collaboration between design and function is part of our DNA in bringing the right team members to the table early to avoid any surprises,” said Stephanie Williams, P.E., Associate Project Manager at Atwell.

The Atwell team in our Marietta, Georgia office worked with JCCG to address the right layout of the property, as the area’s steep landscape required added expertise to ensure consistent, successful drainage solutions. From there, the team was able to create stunning landscape architecture with engineering in mind.

Understanding the demographic, selecting the right site, and designing the correct BTR model type is crucial to building a successful project. Equally important is a team with the capabilities to effectively work with local regulations and permitting requirements. By partnering with an organization with national reach and regional talent like Atwell, developers can be confident in knowing that differences in climate, soil, and topography will be addressed early in the planning process rather than at the last minute.

“The community response has been very positive,” said Dan Gibbs, Director at Atwell. “I’ve talked to the mayor and other local leaders, and the area definitely needed this kind of property, so we received positive community feedback.”

Additionally, communication between Atwell and JCCG has been pivotal to the project’s progress. “Atwell worked extremely closely with JCCG throughout the design this project,” Gibbs shared. “From initial meetings with the local stakeholders, through modifications to the site during construction, both sides were always communicating well. Their specific needs for a BTR project and our expertise and experience meshed up perfectly for a project of this type in this specific location.”

An immersive STEM experience in high school opened doors for my Environmental career

As a young professional, I strive to combine my love for learning with opportunities for exposure to the field of environmental science and its wide network of environmental professionals to grow my knowledge and advance in my career. Interestingly, some of my earliest career moves have opened doors for me a decade after pursuing these learning opportunities, ultimately leading me to my current role as an Associate Project Manager at Atwell, where I’ve been on the Environmental services team for just over two and a half years.

The high school experience that jump-started my career   

Presented with an early opportunity to learn science outside of the classroom in the summer of my senior year of high school, I attended a course called the Summer Science Institute (SSI) through Hudsonville High School, located in west Michigan. This incredible experience both cemented my desire to work in Environmental Sciences and established the beginning of my professional network in the field.

About 10 years later, I had finished my master’s degree and was working as a geologist in contamination remediation for an environmental consulting firm when I was presented with an opportunity for a full-circle career moment. Andrew DeWitt, Director at Atwell (and also a former SSI alumnus who now co-leads the program), asked me to assist in teaching and chaperoning the SSI course in the summer of 2020. Re-solidifying the early connections I made through the branching network of SSI ultimately lead to my transition away from the world of remediation consulting, and introduced me to the possibility of working in renewables with Andrew and the Atwell team.

Four approaches you can take to advance your career

It was those earliest connections and networking opportunities that shaped the path I have walked over the last decade, starting with an interactive field course in science in high school all the way to a career I have found real meaning and potential to grow in. Now, my experiences continue to shape my typical workday as an Associate Project Manager. When I reflect on the characteristics that have helped me advance in my career, I can pinpoint four approaches I took:

1. Have a hunger to learn

I’ve progressed in my career with the intention to never stop learning. After completing my bachelor’s and master’s degrees, I considered going on to get my doctorate because I was nervous at the prospect of becoming stagnant in my learning. In some industries, the work can get very monotonous and lack challenge. I didn’t want to fall into that routine. Thankfully, at Atwell, I’ve been served with continuous opportunities to expand my knowledge base to better serve clients. This ranges from staying up to date on the permitting landscape and the changes occurring at the local, state, or federal level, to helping to establish a brand-new service market for Atwell in the offshore wind energy space.

In these past two and a half years, I’ve had the opportunity to get hands-on experience supporting solar, onshore wind, and offshore wind development projects, and have had the opportunity to support the National Environmental Policy Act permitting projects to contribute to commercial development. Through these projects, my teams are pushed to be nimble and continually educate ourselves on changes and updates occurring at all levels of government while offering creative and tailored solutions to help each of our clients meet their objectives. The appetite for continuous learning and the desire to maintain our expertise drives our work forward, and ultimately is what sets Atwell apart.

2. Build a network and maintain connections

Many of the connections I benefit from today were born from relationships I formed during the early parts of my career at SSI and beyond. Whether I consciously realized it or not, I was becoming part of a network of like-minded individuals who were passionate about the environment and solving environmental problems. That summer experience created instant connections and lasting relationships. As I progress in my career, I have come to learn that much of success comes from your ability to establish and maintain trust with your network of peers, colleagues, and clients.

3. Get comfortable being uncomfortable and creative in finding solutions

I think the ideal person for Atwell is someone who’s not afraid to stretch into new experiences and get creative in finding solutions for our clients. When it comes to Environmental consulting and working in the applied sciences, you’re really looking for someone who is highly adaptable and can think outside the box to solve a myriad of different issues. No two problems are going to be the same and no single solution is going to transcend all circumstances or meet every client need. You must be comfortable with analyzing a complex issue that you may not know the answer to right away, and be open to learning and teaching yourself new things. I find that this is where we get to be the most creative and even exceed expectations by coming up with creative solutions that may not have been considered before.

4. Be a team player and a team builder

Just as offering technical advice and providing high quality deliverables to clients is important, so too is building and creating teams that can help make those things happen. You can have great ideas, but it won’t mean anything if you don’t have a talented group of people working together to bring those ideas to fruition. Cultivating a community and a place where people want to work, and being a teammate people want to work with, is really the glue that holds it all together.

Other ways to gain valuable experience, learning, and connections towards your career growth

Because not everyone may be able to experience something specifically like the Summer Science Institute early in their career, I want to suggest two action steps you can take today to shape the future of your career:

1. Find a mentor who is willing to help you grow your skillset and provide you with opportunities to step up to the plate.

Many meaningful careers are built with the support of experienced professionals who offer others a seat at the table. Seek out a trusted advisor and help them to help you grow. This could be a quick connect over coffee, a standing monthly call, or lunch with a leader to develop that relationship.

2. Get as much exposure as you can to all the different opportunities in the consulting industry early on in your career.

If you do this, in just a few years you will develop a diverse and holistic skillset. You may also stumble upon something that excites you and shapes your career for years to come. Combine these two action items to jump start your career and expand your network.

In the early days of any career, networking and connections can serve you in your first job or in your third. As a young professional, I’ve combined the above to open doors for myself as well as my colleagues.

I am happy that there are many other students who got their start in the Summer Science Institute who have also gone on to become Atwell interns and even full-time employees like me. If you are intentional about continued learning, building connections, and being a team player, then those actions will likely take you where you want to go!

Black engineers share their experiences, career goals, and hopes for the future of the field

 

From planning some of the country’s largest metropolitan areas, to revolutionizing American travel and transportation safety, to developing the first video game blueprints, engineers have played a key role in American history, business, and culture. Unfortunately, many people aren’t aware of how crucial engineers were to these aspects of our world, nor do they know that many of these contributions came from Black engineers. For example, there was Walter Braithwaite, who developed the first CAD systems; William Hunter Dammond, who invented the first train signaling system; and several more.

Today, only 5% of all engineers in the U.S. are Black. According to the Pew Research Center, 3% are Black men and 2% are Black women. This can lead to common misconceptions that “Black engineers don’t exist,” adding to the challenges Black engineers often face in professional settings, from equal pay (Black women earn the lowest) to advancement opportunities (the promotion rates for Black employees have severely dropped since 2021) to having their expertise challenged or dismissed.

Visibility starts with education and recruitment

Education and intentional recruitment are two key factors in adjusting this disparity in our industry. For example, Atwell partners with six Historically Black Colleges and Universities (HBCUs) in close proximity to our offices that have civil and environmental science programs: Texas Southern, Tennessee State University, Howard University, Savannah State University, Central State University, and Prairie View State University. We also participate in job fairs, on-campus presentations, and local chapters of the National Society of Black Engineers in order to identify Black engineer talent and offer internship and full-time opportunities. It’s one step in the right direction to provide more Black Engineers with more visibility.

In an industry that has been white-male-dominated for centuries, it’s important to understand the experiences of engineers from other backgrounds in order to ensure that the field of engineering continues to grow, innovate, inspire, and shape our world and our future.

We spoke to three Atwell engineers to gain insight into their career journeys and experiences as Black engineers, and to learn from them about what we all can do to produce more innovative work, build more authentic relationships with clients and colleagues, and embrace and cultivate more talented engineers.

“Knowing our history is equivalent to knowing your history.”

Barry Caison, a Project Manager in Atwell’s Mitchellville, MD office, has more than 30 years of engineering experience. He began engineering with Maryland’s Fairfax County Department of Public Works in the late 1980s for 10 years before becoming a construction manager, and he joined Atwell as a Project Manager years later. He also served in the Air Force for six years and is an active mentor for up-and-coming engineers through his work on the advisory panel at his alma mater, the University of the District of Columbia. Needless to say, he has seen a lot, learned a lot, and wants to instill a lot of his wisdom onto his peers and mentees in the industry. To him, understanding Black history is essential in having a full range of understanding in American history and engineering history.

“People need to know their American history, and their engineering history,” Caison affirms. “If they did, they’d know that a lot of design and construction came from Blacks—from Black Americans to Black Africans and beyond. There should be a sense of pride there, to know this is part of engineering history, American history, and world history.”

“You don’t have to fix every problem, but you do need to understand the people you work with.”

Morgan Walubita is a Director in Land Development at Atwell’s Mitchellville, MD office, who has been an engineer for over 20 years. A native of Zambia, he was the first generation to experience a post-segregated Zambia—the country’s racial segregation laws before its 1964 independence mirrored the Jim Crow laws of the U.S. He moved to the U.S. to obtain his engineering degree, where he also attended the University of the District of Columbia with Caison.

“I was so fortunate to move to a predominantly Black city and university and have a classmate like Barry with generations of knowledge about America,” Walubita recalls. His experiences in Zambia and the U.S. showed him that no place is perfect, but it’s important understand where people come from, what they’ve endured, and how these factors affect their lives. “Even when our history or backgrounds are known, it is sometimes misunderstood,” Walubita explains. “There’s only so much we can teach individually, but if we all made the effort to learn more, then it would benefit everyone: our teams, our organizations, and our relationships.”

Caison added to this sentiment, saying, “There is no pride in being ‘The Only One.’ From other engineers to the clients and landowners we work with, there’s not a lot of Black people on either side, and that’s a difficult reality. We need more representation, and this can happen through our peers having more education and understanding about our experiences.”

“It can feel like there’s a certain spotlight on us.”

Cierra Scott is a Design Civil Engineer based in Atwell’s Tampa office. As a recent graduate with a few years of experience, she is hyper aware of how her race, age, and gender factors into her experience as an engineer.

“Engineers in general have to bring our A-game and energy on a daily basis,” Scott says. “Being a black engineer sometimes feels like there’s more of a spotlight on me to do well, but this just drives me to excel even harder in the workplace.”

She’s grateful that her team is helping her learn the ropes, and especially thankful for all the supportive women in her office. However, there are some things she wishes all AEC professionals understood better about being a Black woman engineer.

“As a female engineer, a big focus on mine is speaking with confidence in a male-dominated field,” Scott states. “I wish people understood that communication and teamwork are so important for having positive experiences in our work, from how we speak to each other as coworkers to how we talk to clients or county reviewers.” This communication can help foster bridges of understanding the Black engineer experience better.

Passion is a catalyst for innovative engineering, but also an armor for microaggressions and systemic discrimination

All three of these engineers have a passion for building, designing, and seeing how projects are applied in real time to improve the world. Unfortunately, there have been times where their love for engineering was all they had to keep them going in difficult times.

“I remember being the only Black person in most of my classes,” Caison recalls. “It was hard to form relationships. This carried over to my earlier engineering roles where I felt singled out and challenged in certain ways—people challenging my knowledge, even though we had the same qualifications and background.”

“Some people start out in this field, then discover they can make more money doing something less strenuous and pursue that instead,” Caison says. “Honestly, I like dirt. I like building things. Engineering aligns with my passions.”

Overall, Caison expressed a desire for his work and passion for engineering to be seen more so than the color of his skin—a roadblock he’s been forced to break through in the past.

The next generation of engineers needs to see themselves in their leaders

It’s important for people to see themselves in their leaders; it signals that their advancement and status are also attainable to the people they are leading. However, with the small number of Black engineers in general, the number of Black leaders in engineering is even smaller.

“I’d love to see more of us in the industry,” says Walubita. “It’s shocking to look around and be the only Black face in the room. And I love mentoring engineers of all backgrounds—it’s the most fulfilling part of my job.”

Both Walubita and Caison have remained active parts of the engineering community in the Great Washington, D.C. region, serving on the advisory panels for the College of Engineering at their alma mater and mentoring kids from middle school through college. The combination of recruitment strategies and dedicated mentorship may have a positive influence on the visibility and career advancement of future Black engineers.

As for a final word for other seasoned, rookie, and aspiring Black engineers:

Walubita advises, “You can’t forget the struggles you went through to get where you are, but you also can’t dwell on them. You have to persevere. If people make you feel like you don’t belong, don’t let it deter you from achieving your goals.”

Scott states, “This career has a significant purpose in our everyday lives; it’s so cool to be part of developing the world we live in. It’s a broad field, but that just means there’s always something you can learn about. If you enjoy learning and seeing how the infrastructure we design applies to our world, and don’t mind discovering new things you can improve on each day, then you’ll really enjoy this career.”

Caison says, “What we go through as engineers, regardless of race, is tough enough already—the work can be strenuous and the hours can be long. Being Black on top of that has its own set of unique challenges. But we need more representation, which happens through more engineering education, more educating the general population that talented Black engineers are out here and capable, and your continued confidence in pursuing something that aligns with your passions.”

Powering progress together: The vital role of make-ready utility work in fiber expansion

In the rapidly evolving landscape of telecommunications, the expansion of fiber networks stands as a pivotal development, reshaping how we connect and communicate. According to a report by the Fiber Broadband Association, the U.S. saw an unprecedented level of fiber deployment in 2023, with over 35 million homes having access to fiber services—a significant increase from previous years. This rapid expansion underscores the critical need for efficient and effective make-ready utility work.

Over my 19-year career in service to the utilities industry, I’ve developed a deep respect for the teams that take this on. This field’s complexities and immense potential are important to understand in order to ensure the safe and efficient deployment of these assets, which is enabling connectivity for millions of people. This is especially important when it comes to forging strong partnerships with utility companies, who are often managing the priorities of the third-party attacher (a fiber network owner, such as a telecomm company), the customer, and their own utility goals.

Understanding make-ready utility work

Make-ready utility work involves preparing existing utility poles and infrastructure to accommodate new attachments–in this case, fiber optic cables. This process is not just about adding new lines; it’s a meticulous task that involves ensuring compliance with safety standards, optimizing space on utility poles, and sometimes even replacing or reinforcing existing structures to handle additional capacity. The challenges are multifaceted, ranging from technical and logistical hurdles to regulatory compliance issues.

To illustrate, let me share a remarkable incident our team encountered. During a routine assessment for a make-ready project, we discovered a utility pole that had become an unintended part of a local shed. The pole, with all its wires and fixtures, was completely built into the structure, emerging through the roof. This unusual situation not only posed a unique challenge, but also highlighted the unpredictable nature of make-ready work. It underscored the importance of thorough site assessments and creative problem-solving, aspects that are central to our approach at Atwell.

Such scenarios are not just about technical resolution, but also involve navigating property rights, coordinating with multiple stakeholders, and ensuring that all solutions are compliant with safety regulations. This example serves as a testament to the complex and often surprising nature of make-ready utility work, where each project can present its own unique set of challenges and learning opportunities.

The partnership approach

The essence of successful make-ready work lies in collaboration. I recently read a study by Deloitte highlighting the importance of partnerships in the utility sector, emphasizing that collaboration can lead to innovative solutions and improved efficiency. Throughout my time at Atwell, we’ve seen firsthand how working closely with utility companies not only streamlines the make-ready process, but also fosters a deeper understanding of each other’s capabilities and constraints.

Mike Surran, Project Manager at CORE Electric Cooperative, shared, “Atwell’s expertise in make-ready utility work has been invaluable to us. Their innovative and precise approach significantly streamlines our ability to support fiber network expansion driven by our communication partners, ensuring safety and efficiency. Atwell is more than a service provider; they are an integral partner in our mission to enhance connectivity.”

In another instance, Atwell has partnered with a local rural electric cooperative as they support the attachment of telecom-owned fiber optic networks to their existing utility infrastructure. Throughout the project’s lifetime, thousands of poles, spans, and assets have been field-checked for a safe attachment environment.

Safety and compliance: A joint responsibility

Safety and regulatory compliance are paramount in make-ready work. The Occupational Safety and Health Administration (OSHA) as well as the National Electric Safety Code (NESC) outlines strict guidelines for utility work, emphasizing the need for adherence to safety standards. By collaborating, Atwell and our utility partners ensure that every project not only meets but often exceeds these standards, ensuring the safety of workers and the public.

In addition to simply following the requirements set forth by the NESC, one must also take a step back and make sure that the minimums will still work for the application. Years ago, a third-party communication attacher installed their facilities on a client’s pole line, but took advantage of an exception to Rule232B1. This rule allowed them to reduce the ground clearance to 9.5 feet from 15.5 feet because the line was on the other side of a deep ditch which they determined was not traversable by vehicles. However, years later, the customer near the line decided to pour a new concrete patio. A cement truck contractor built a bridge across the ditch and attempted to drive underneath the line. Because of the reduced clearance, the cement truck caught the communication cable, tore the line down, and created a high-energy fault that started a fire.

Knowing the high impact and risk associated with maintaining a high voltage power grid, good engineering judgement must always be taken to make the best decision for the health and safety of the community.

Innovative solutions in make-ready work

Innovation is key in addressing the unique challenges of make-ready utility work. We leverage the latest technologies, including advanced GIS mapping and 3D modeling, to plan and execute our projects with our utility partners. These tools allow for precise planning and can significantly reduce the time and cost associated with make-ready processes.

A critical aspect of our innovative approach is our ability to use multiple methodologies to capture the required data for make-ready projects. This includes the use of LiDAR (Light Detection and Ranging) technology, which can be collected through various means, such as drones or fixed-wing aircraft. LiDAR provides high-resolution, three-dimensional information about the physical characteristics of the site, allowing for detailed analysis and planning.

Additionally, we utilize manual data capture systems like Katapult, which offer a more hands-on approach to data collection. This method is particularly useful in environments where automated systems might not be as effective (like corridors heavily covered in trees) or in situations that require a human touch for accuracy and detail. Katapult ultimately provides a side-by-side visual comparison, allowing the utility to ensure compliance in the engineering phase as well as being able to compare after construction.

By combining these diverse methodologies, we can tailor our data collection process to best suit the specific requirements of each project. This flexibility not only enhances the efficiency of our make-ready work, but also ensures a higher level of accuracy and reliability in our planning and execution. The integration of these advanced technologies and methodologies underscores our commitment to delivering top-tier solutions in the utility sector.

The scale of fiber expansion in the U.S.

The scale of fiber installation in the United States is monumental and is being further propelled by state-run programs. A prime example is the Texas Broadband Equity, Access, and Deployment (BEAD) Program. Authorized by the Infrastructure Investment and Jobs Act (IIJA), the BEAD program has allocated a substantial $3.3 billion to Texas. This funding is dedicated to supporting infrastructure deployment, mapping, adoption, and planning, creating a competitive process for potential subrecipients to apply for funding.

Texas is not alone in this endeavor. Similar initiatives are underway across various states, each tailored to meet the unique needs of their communities and to bridge the digital divide.
